Teacher Retention during a Crisis: Described Experiences of Secondary Teachers with Fledgling Experience and Their Decisions to Remain in the Profession Post-COVID

The purpose of this qualitative descriptive study was to explore why fledgling secondary teachers with 4-6 years of teaching experience chose to remain in the profession beyond the COVID-19 pandemic. The researchers employed Herzberg's Two-Factor Theory of Motivation as the theoretical framework for this study. This theory focuses on two factors of motivation- motivators and hygiene factors as they impact a person's overall job satisfaction. Certain factors lead to increased job satisfaction while other factors lead to decreased job satisfaction. The overarching research question guiding this study was: "What motivated secondary teachers with 4-6 years of teaching experience to choose to remain in the profession after experiencing the COVID-19 pandemic?" Purposive sampling was used for this study of secondary teachers with 4-6 years of teaching experience who taught during COVID-19. Semi-structured interviews were conducted with participants who met these qualifications as determined by a survey administered through social media channels. The sample size was 12 participants. Five themes emerged from the analysis: (1) Fledgling teachers experienced meaningful relationships; (2) Fledgling teachers demonstrated grit and determination; (3) Fledgling teachers overcame many challenges of teaching in a crisis; (4) Fledgling teachers emerged stronger after the pandemic; (5) Fledgling teachers saw opportunities to reach the COVID generation and be part of the solution. The study findings revealed the challenges and determinations of fledgling teachers who taught during the COVID-19 pandemic. This study may be useful to researchers seeking to support teachers during future crises by meeting their needs or to school system leaders who wish to retain them.
