Building School Administrator Capacity: The Relationship between Leadership Development and Administrator Self-Efficacy

Schools and school districts are faced with a shortage or pending shortage of school principals and individuals desiring to be a school principal. Building leadership capacity, especially for the role of school principal, must become a priority for school and district leaders (Fleener et al., 2009; Louisiana Department of Education, 2011; Rhodes & Brundrett, 2009; Schmidt-Davis & Bottoms, 2011). A review of the literature addressing possible ways to build leadership capacity included succession planning, leadership development, and leadership efficacy. This study investigated the relationship between administrators' involvement in leadership development and their self-efficacy for school leadership. A survey, composed of two instruments, was used to collect information from administrators of a large school district in Southeast Louisiana. The response rate was high at 74%, with 95 of 129 administrators responding. Respondents answered five-point Likert scales on the first instrument which measured leadership development experiences, value placed on these experiences, and attitudes toward these experiences. Computation of item means indicated that respondents had some participation in pre-administrator leadership development and felt that the activities or experiences were important in developing them as leaders. Respondents held a somewhat favorable attitude toward the activities. The second part of the survey, also a five-point Likert scale and an adaptation of the Principal Sense of Efficacy Scale (Tschannen-Moran & Gareis, 2004), addressed administrators' levels of self-efficacy toward administrative tasks. Respondents, on average, held a somewhat strong self-efficacy toward the tasks. Calculations of the relationship between leadership development and administrator self-efficacy revealed a statistically significant relationship. That is, the more administrators were involved in leadership development, the higher their levels of leadership self-efficacy.
